I had the same issue on a 2015 removing rear head rests to fold rear seats and have sufficient leg room in the front- below is picture and instructions from the manual to remove rear head rests. It suggests using the metal key but I used a plastic screw driver to avoid damage to seat fabric. There is a small plastic tab location under the trim ring that needs to be pushed in towards the head rest post.

Default Audi q3 2011 rear headrest removal

Just trying to fit a child seat in my mum's 2011 q3 and after much swearing we figured out that by putting a small electricians screwdriver into the hole in the inside of the left collar you can release the post. It took some doing but you can feel the spring loaded catch inside if you push something small in.

There's a small hole on the inside of other collar awqy from the one you use to release or reposition the headrest.

Wrong place, this is a forum for Q5, not for Q3
